Reflect on an Experience in Which You Were Directly Involved or Witnessed Incivility in the Workplace
Provide a Brief Synopsis of the Situation
Synopsis of the Situation
Workplace incivility in healthcare environments can weaken collaboration, lower morale, and potentially threaten patient safety. Such behaviors, even when subtle, often lead to a breakdown of professional respect and disrupt the overall culture of care (Clark, 2021). I witnessed such an incident during my time as a leader in the antenatal testing department.
The administration had announced that outpatient testing services would be relocated to another facility, with staffing changes expected. This news created heightened stress and uncertainty among employees. During this time, a bilingual nurse and secretary frequently communicated in Spanish in front of colleagues who did not understand the language. Their tone and demeanor made others feel as though the conversations were personal and potentially critical.
When a nurse politely suggested that conversations in Spanish be moved to the staff lounge to prevent division, the bilingual nurse reacted defensively, insisting on her right to speak her native language. The situation recurred several times, eventually leading one of the nurses to escalate her concerns to management, emphasizing feelings of exclusion and disrespect within the team.
Describe How the Situation Made You Feel. Discuss Your Response or the Response of Others Involved.
Feelings and Response
This experience made me feel unsettled, as the tension compromised team harmony and contradicted the principles of respect expected in healthcare. I empathized with colleagues who felt excluded and understood that the situation could further damage already fragile morale during a stressful transition.
In response, I privately met with the bilingual staff members to explain how their actions might be perceived. While acknowledging their right to use their language, I encouraged them to consider the importance of inclusivity, particularly in a time of organizational stress. I emphasized that maintaining open and respectful communication would strengthen the team’s ability to work together. Other team members expressed similar concerns, reinforcing the idea that transparency and respect were key to maintaining morale.
What Were the Consequences of This Situation? Provide an Example of How This Affected the Work Environment and Outcomes.
Consequences of the Situation
The incident had several negative effects on the team’s environment. One nurse who felt marginalized withdrew from discussions and avoided collaboration, which slowed task completion. This withdrawal created inefficiencies in workflow and posed potential risks to patient safety due to lapses in communication.
The following table summarizes the observed consequences:
| Area Affected | Observed Impact |
|---|---|
| Team Cohesion | Trust among staff declined, creating division and reluctance to collaborate. |
| Staff Morale | Employees reported feeling excluded, disrespected, and less motivated. |
| Productivity | Group tasks were carried out individually, reducing efficiency and workflow speed. |
| Patient Care | Communication gaps raised the risk of errors and delays in patient services. |
This situation highlighted how even seemingly small acts of incivility could create larger organizational issues. Over time, divisions among staff became more noticeable, undermining unity and potentially affecting the quality of patient care delivered.
How Could the Situation Have Been Prevented? Discuss Evidence-Based Strategies That Would Support a Healthy Work Environment.
Prevention Strategies
Preventing incivility requires a proactive and structured approach that prioritizes respect, inclusivity, and professional accountability. The American Nurses Association (ANA) Code of Ethics underscores the importance of fostering a culture of civility, cultural awareness, and teamwork (Clark, 2019). Evidence from research highlights four critical strategies: leadership, communication, teamwork, and professional autonomy (Mabona, van Rooyen, & ten Ham-Baloyi, 2022).
- Leadership
Leaders play a pivotal role in shaping workplace culture. By modeling respectful communication, encouraging feedback, and setting clear expectations, leaders can reinforce civility and inclusivity. An open-door policy and regular staff check-ins can prevent misunderstandings from escalating. - Communication
Training staff in cultural competence and effective communication helps minimize exclusion. Encouraging employees to use inclusive communication practices—particularly during times of stress—promotes unity and mutual understanding. - Teamwork
Structured team-building activities and regular meetings encourage collaboration and accountability. Providing conflict-resolution tools allows employees to address concerns constructively rather than allowing them to escalate. - Professional Autonomy
Empowering nurses and staff to contribute meaningfully to decisions builds confidence and reduces stressors that can fuel incivility. Recognition programs for teamwork and inclusivity can reinforce positive behaviors.
By adopting these strategies, healthcare organizations can reduce conflict, promote stronger relationships among staff, and create a safe, collaborative environment that directly benefits patient care outcomes.
